  • This study investigates the relationship between perceived overqualification (POQ) and career indecisiveness, focusing on the mediating role of career-related decision-making difficulties and the moderating role of career counseling among frontline hotel employees. Data were collected from 586 respondents through convenience sampling techniques in various China Guangdong province hotels. The PLS-SEM technique was used to test the hypotheses. The findings show a significant positive relationship between POQ, career-related decision-making difficulties, and career indecisiveness, demonstrating that frontline hotel employees who perceive themselves as overqualified experience higher levels of career indecisiveness. Importantly, career-related decision-making difficulties mediated this relationship. Moreover, the mediated path between POQ and career indecisiveness through career-related decision-making difficulties is attenuated when employees have access to career counseling. These findings offer critical insights for the hotel industry aiming to manage the negative implications of POQ among frontline staff effectively. By emphasizing the need for comprehensive career counseling, this study underscores an essential strategy for mitigating career indecisiveness among overqualified personnel, ultimately improving employee satisfaction and organizational productivity.
